<p>It&#8217;s getting through the hard stuff that sets the foundation for achieving your goal and separates you from your competitors.</p>
<p>The next time you are hammering away at making passive candidate cold calls or meeting repeatedly with hiring stakeholders to develop an agreed upon job profile &#8211; remind yourself that it&#8217;s these hard efforts that will set the stage for a great hire.</p>
<p>(Of course, having a huge post-race or post-project reward to look forward to doesn&#8217;t hurt.)</p>
<p>What is your secret for getting yourself through a challenging effort at work?</p>

<p>Okay, you get the picture.  Yes, there is a connection to recruiting in this post.  Bear with me. </p>
<p>I&#8217;d say the same concept applies to your preparation for sourcing and recruiting passive candidates.  Sure you can use one of dozens of great tactics to generate a list of prospect names &#8211; think of Linkedin, Boolean search strings, working with a name generation research provider, resume database mining, etc. and be ready to start cold calling away. </p>
<p>However, only using one source without cross referencing at least one additional source to validate your prospects, can lead you into embarrasing or time wasting territories.  For example, if your primary source has enough data to suggest a possible fit but the information is dated, your targeted prospect may have moved one to a new job(s) or the contact info is no good.  Even worse, you could be calling into someone who is clearly no longer a fit for your role and by the time you finish your intro, they&#8217;ve either hung up, tuned out, or been offended enough by being considered a possible fit for a position they are well above that there&#8217;s no hope in getting any referrals.</p>
<p>Bottom line:  Don&#8217;t abandon your favorite methods for identifying talent.  Instead, consider pairing a few together to better validate your contacts <strong>before</strong> you start cold calling.</p>

<p>Does this situation sound familiar to you?  You don&#8217;t have to be a one-person HR department to experience this.  Even recruiters working for large, well established organizations can sometimes find themselves using limited or outdated market compensation information which can obviously hamstring their efforts to present fair and competitive offers to candidates.</p>
<p>Good news &#8211; there are many ways to secure compensation information and they range from formal (i.e., expensive but reliable) to very informal and creative methods.  Here are a few to consider (psst&#8230;the free and fast resources are in section 2).  Each have their advantages and shortcomings so weigh those carefully against to your situation.</p>
<p><strong>1)  Formal methods</strong></p>
<ul>
<li>Tip:  This approach is the most expensive and most reliable option for obtaining market pay data.</li>
<li>Commission a compensation consultant to conduct a customized salary survey on your behalf.</li>
<li>Purchase salary surveys from compensation consulting firms or professional associations to fit your needs.  Before you buy, determine whether your data needs are industry specific, geography specific, skill set specific, or professional association member driven.  Often times if you contribute data as a survey participant, you can get the survey results at a discounted rate or occasionally for free.</li>
<li>There are dozens of professional salary survey providers.  Here are a few directions you can go in depending on your needs.
<ul>
<li>Large Market Consulting firms: Milliman, Mercer, Hay Group, AonHewitt, and TowersWatson</li>
<li>Mid-Small Market / Specialty Consulting firms which specialize in targeted market geographies or specialized skill sets.</li>
<li>Professional Associations which underwrite surveys for members in specialized professions.</li>
</ul>

<li>Tip:  This approach is the least expensive but is also likely to be the most incomplete and most time consuming from which to obtain market compensation data.</li>
<li>Conduct your own structured salary survey with well prepared job descriptions and collaboration with other HR or compensation professionals at targeted employers.</li>
<li>Pull interview data from candidates you&#8217;ve screened and evaluate their total compensation, by component (e.g., base salary, incentive pay, other benefits) and by the candidates&#8217; qualifications and experience in order to compare apples to apples.</li>
</ul>
<p>While these ideas aren&#8217;t intended to replace a well designed compensation strategy, including the analysis of external market data and  internal equity considerations, they can be very helpful when you&#8217;re in a pinch to validate a starting point for preparing a competitive and fair offer to top candidates.</p>

			<content:encoded><![CDATA[<p><img class="alignright size-medium wp-image-1265" title="Interview in glass office" src="http://www.talentterrace.com/wp-content/uploads/2011/03/Interview-in-glass-office-300x210.jpg" alt="" width="300" height="210" />So, your company has identified a finalist candidate or two for a position that has proven to be very difficult to fill.  When your candidate started the recruiting process with you, she was a passive candidate but over the weeks that its taken to reach the final on-site interview, she&#8217;s had conversations with several competitors.  This last step must count. </p>
<p>Lucky for you, your company&#8217;s team has a well orchestrated interview process with all the participants well prepared, enthusiastic, and trained to assess <span style="text-decoration: underline;">and</span> sell your candidate on the opportunity.  All that is left is to ensure that your candidate&#8217;s experience is one that they will clearly remember (for all of the right reasons) at decision time.</p>
<p>Here are nine creative ways to differentiate the interview experience that your candidate has with your company compared to that with their other potential employers in pursuit.  These are the little touches that go a long way &#8211; - when it really counts.<img class="alignright size-full wp-image-1262" src="http://www.talentterrace.com/wp-content/uploads/2011/03/mints.jpg" alt="" width="120" height="80" /></p>
<ol>
<li><strong>Got a mint?</strong>  Last July John Vlastelica (@vlastelica), Managing Director at Recruiting Toolbox, Inc. tweeted one of my favorites on this list.  &#8220;Love that our #recruiting team gives candidates breath minds w/ their interview schedules #littlethings.&#8221;  As an aside, John&#8217;s a fantastic speaker and if you were at or watched the streaming video of the ERE Expo in San Diego last week, I hope you didn&#8217;t miss him.  He did a great job at announcing the <a href="http://www.ere.net/2011/03/24/2011-recruiting-excellence-award-winners/" target="_blank">ERE Excellence Award winners </a>and facilitating a lively  &#8220;how did you do it&#8221; discussion with the representatives from the nominated organizations.</li>
<li><strong>Now boarding.</strong>  With all of the air travel hurdles that passengers have to navigate through to make sure they did miss their flight let alone have a decent airport experience, who wouldn&#8217;t want to leave their interview for the airport with their boarding pass in hand.  Offer to print out the boarding pass for candidates who will be returning to the airport immediately following their interviews. </li>
<li><strong>Who is on first?</strong>  Appropriately preparing your candidates for their interviews is a given; however, be sure to also provide bios of the interviewers to your candidates. Bios are the key for candidates successfully linking specific questions they want to ask to the right interviewers.</li>
<li><strong>Welcome early.</strong>  Whether your company culture is reflected best with a welcome letter or a welcome basket full of local area goodies, having a welcome gesture at your candidate&#8217;s hotel room will go a long way toward setting the stage for the interview day.  Including something for the candidate to share with his or her family will help you win over the other decision makers should an offer result.</li>
<li><strong>Welcome often.</strong>  Assign someone in the office where a candidate will be interviewing to be the candidate&#8217;s concierge for the day.  It will go a long way toward helping the candidate focus on the business at hand when they don&#8217;t have to worry about their luggage, whom to go to get directions to the restroom or ask for help in calling a taxi at the end of the day.</li>
<li><strong>Keep a lid on it.</strong>  Offer beverages with lids or caps for all the obvious reasons.</li>
<li><strong>Full menu.</strong>  If the interview day schedule includes a meal, be sure to order food in from or make reservations at a restaurant that offers vegetarian and food allergy sensitive options.</li>
<li><strong>Hi, my name is&#8230;</strong>  At the beginning of the day, provide your candidate with the business cards of each of the interviewers on the schedule.  It&#8217;ll be a time saver for top candidates whose first order of business following the interview is to write thank you follow up notes to the interview team.  <img class="alignright size-full wp-image-1263" title="Yellow taxi" src="http://www.talentterrace.com/wp-content/uploads/2011/03/Yellow-taxi.jpg" alt="" width="120" height="90" /></li>
<li><strong>Calling it a day (to remember).</strong>  Offer to validate parking or call your candidate a taxi and provide them with a pre-paid taxi voucher as they wrap up their on-site interview day.</li>
